It was bold and intentional. But as we navigate a different set of circumstances in late 2026, a much more insidious and dangerous workplace phenomenon is taking hold: <strong>&#8220;Quiet Cracking.&#8221;<\/strong><\/p>\n<p><a href=\"https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2026\/09\/Depositphotos_433267686_L-exhausted-dude.jpg\"><img decoding=\"async\" class=\"alignright wp-image-16596\" src=\"https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2026\/09\/Depositphotos_433267686_L-exhausted-dude.jpg\" alt=\"young man quietly cracking at work\" width=\"525\" height=\"350\" \/><\/a>Unlike quiet quitting, quiet cracking isn&#8217;t a conscious choice or a strict form of boundary setting. It describes what happens when high-performing employees, worn out by heavy workloads, economic pressures, and, for some employees, invisible stressors, begin to mentally and emotionally unravel while technically staying in their roles. Given what is happening domestically and globally, countless organizations and employees are dealing with conditions that make quiet cracking more likely.<\/p>\n<p>They haven&#8217;t checked out; they are doing too much while silently falling apart.<\/p>\n<h2><span style=\"font-size: 12pt;\"><strong>The Cost of Unseen Burnout<\/strong><\/span><\/h2>\n<p><a href=\"https:\/\/ioadvisory.com\/blog\/burnout-isnt-a-personal-failure\/\" target=\"_blank\" rel=\"noopener\">Burnout is not a personal failure<\/a>; it is a systemic issue. If you are a manager, look for these warning signs among your typically reliable performers:<\/p>\n<ul>\n<li><strong>Withdrawal from collaboration:<\/strong> Avoiding group discussions, turning cameras off in meetings, and skipping informal social interactions.<\/li>\n<li><strong>Reduced initiative:<\/strong> A steady reluctance to take on new projects, volunteer, or share ideas.<\/li>\n<li><strong>Increased friction:<\/strong> Heightened irritability, subtle drops in decision-making speed, or an increase in small, uncharacteristic mistakes.<\/li>\n<li><strong>A shift in tone:<\/strong> Previously enthusiastic employees appearing indifferent or cynical about their work or the wider business\/organization.<\/li>\n<\/ul>\n<p>&nbsp;<\/p>\n<h2><span style=\"font-size: 14pt;\"><strong>How Leaders Can Stop the Cracking<\/strong><\/span><\/h2>\n<p>Quiet cracking is a scream that leaders ignore at their peril. Preventing it requires moving beyond performative surface-level wellness perks. Structurally, leaders must step in <em>before<\/em> the resignation letter is drafted.<\/p>\n<h3><span style=\"font-size: 12pt;\"><strong>1. Create True Psychological Safety<\/strong><\/span><\/h3>\n<p>As I discussed in a recent post on <a href=\"https:\/\/ioadvisory.com\/blog\/psychological-safety-isnt-just-be-nice-a-leaders-guide\/\" target=\"_blank\" rel=\"noopener\">accountability and repair<\/a>, psychological safety isn&#8217;t just about &#8220;being nice&#8221;. It\u2019s about creating an environment where an employee can say, \u201cI have too much on my plate,\u201d without fear of being labelled weak, difficult, or uncommitted. Leaders must invite candour in structured ways during 1:1s and respond with empathy.<\/p>\n<h3><span style=\"font-size: 12pt;\"><strong>2. Audit Workloads (and actually <em>adjust <\/em>them)<\/strong><\/span><\/h3>\n<p>Data shows that unmanageable workload is a top driver of burnout. When employees ask for help, or when you are adding a new task to their plate, always ask: <em>\u201cWhat should we drop or delay?\u201d<\/em> If the answer is &#8220;nothing,&#8221; you are probably actively contributing to their cracking (since they may not feel safe admitting that their workload is unsustainable).<\/p>\n<h3><span style=\"font-size: 12pt;\"><strong>3.
