Unfortunately, for the victims and those who value fairness, they are real phenomena. Scapegoating and glass cliff scenarios slyly work their destructive magic within a workplace. In this article, I\u2019ll break down what these terms mean, who they affect and why.<\/p>\n<h2><span style=\"font-size: 12pt;\"><strong>Scapegoats<\/strong><\/span><\/h2>\n<p><a href=\"https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/2088736.jpg\"><img decoding=\"async\" class=\"alignright wp-image-9917\" src=\"https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/2088736-1024x682.jpg\" alt=\"glass cliff and scapegoating are real\" width=\"418\" height=\"278\" srcset=\"https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/2088736-1024x682.jpg 1024w, https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/2088736-300x200.jpg 300w, https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/2088736-768x512.jpg 768w, https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/2088736-1080x720.jpg 1080w\" sizes=\"(max-width: 418px) 100vw, 418px\" \/><\/a>Most are familiar with the word scapegoat. It can be noun or an adjective and it\u2019s what happens when someone is unfairly blamed when things go poorly. To be scapegoated is a very difficult situation because often the scapegoat ends up out of a job or demoted, and their reputations take a hit (read this <a href=\"https:\/\/ioadvisory.com\/blog\/corporate-scapegoats-sacrificial-lambs\/\">previous blog article<\/a> about what to do if you\u2019re concerned about becoming a scapegoat or it\u2019s happening to you).<\/p>\n<p>These situations usually fly under the radar. The victims don\u2019t usually talk about what happened, so unless it involves a public figure it stays rather low-profile. This is similarly true when discussing glass cliff situations, however a glass cliff I would argue lets a particular employee fall more selectively. Typically, the glass cliff is experienced by women and racial\/ethnic minorities.<\/p>\n<h2><span style=\"font-size: 12pt;\"><strong>The Glass Cliff and Career Derailment <\/strong><\/span><\/h2>\n<p>Before I discuss the glass cliff in depth, it\u2019s important to explain <a href=\"https:\/\/www.psychologytoday.com\/ca\/blog\/what-doesnt-kill-us\/201702\/how-spot-the-warning-signs-career-derailment\" target=\"_blank\" rel=\"noopener noreferrer\">career derailment<\/a>. This is what happens when someone, usually in a leadership position, is perceived as a poor fit for the challenges they face. When a leader\u2019s career derails, it means he or she will not be considered for promotions because of their diminished effectiveness. Although some derailed managers are fired from their jobs, many remain employed but are no longer seen as promotable to higher-level positions.<\/p>\n<p><a href=\"https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/Depositphotos_1839258_l-2015.jpg\"><img decoding=\"async\" class=\"wp-image-9919 alignleft\" src=\"https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/Depositphotos_1839258_l-2015-682x1024.jpg\" alt=\"glass cliff causes career derailment\" width=\"393\" height=\"590\" srcset=\"https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/Depositphotos_1839258_l-2015-682x1024.jpg 682w, https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/Depositphotos_1839258_l-2015-200x300.jpg 200w, https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/Depositphotos_1839258_l-2015-768x1152.jpg 768w, https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/Depositphotos_1839258_l-2015-1080x1620.jpg 1080w, https:\/\/ioadvisory.com\/blog\/wp-content\/uploads\/2019\/06\/Depositphotos_1839258_l-2015.jpg 1333w\" sizes=\"(max-width: 393px) 100vw, 393px\" \/><\/a>Unfortunately, <a href=\"https:\/\/www.psychologytoday.com\/ca\/blog\/what-doesnt-kill-us\/201702\/how-spot-the-warning-signs-career-derailment\" target=\"_blank\" rel=\"noopener noreferrer\">executive derailment<\/a> is very common. It happens to 30 to 50 percent of all high-functioning managers at some point in their career. Further, since 50 percent of employees say that they have left a job because of their manager, a lot of managers are under-performing. Clearly, there\u2019s a real need for <a href=\"https:\/\/ioadvisory.com\/blog\/leadership-executive-coaching-rewards\/\" target=\"_blank\" rel=\"noopener noreferrer\">executive and leadership coaching<\/a>, particularly during the earlier phases of a leader\u2019s career.<\/p>\n<h2><span style=\"font-size: 12pt;\"><strong>Risky Situations Stick to Some People More Than Others<\/strong><\/span><\/h2>\n<p>Despite these grim statistics, not all derailment is the leaders\u2019 own fault. In fact, sometimes candidates are put into high-risk situations that are almost pre-destined to fail. When we look carefully at the details of many of these derailment scenarios we can see common characteristics \u2013 there\u2019s an even more nuanced form of derailment and it\u2019s called the <a href=\"https:\/\/ioadvisory.com\/blog\/career-derailment-bullying-bias-burnout\/\" target=\"_blank\" rel=\"noopener noreferrer\">glass cliff<\/a>.<\/p>\n<p>The glass cliff intentionally plays off the better-known term \u201cglass ceiling,\u201d that\u2019s used to describe the challenges that women and other under-represented groups face as they try to advance professionally.<\/p>\n<p>\u201cwomen and other minority groups take on leadership roles under very different circumstances than men. Basically, the phenomenon predicts that women and other minorities are more likely to be appointed to leadership positions that are associated with a higher risk of criticism and failure. One consequence is that these leadership positions are more precarious than other (male-dominated) leadership positions.\u201d (taken from a <a href=\"https:\/\/ioadvisory.com\/blog\/career-derailment-bullying-bias-burnout\/\" target=\"_blank\" rel=\"noopener noreferrer\">2017 blog<\/a> on Bullying, Bias and Burnout).\u201d<\/p>\n<p>A very vivid and public example of this has been playing out in plain sight with UK Prime Minister Teresa May and her attempts to implement a \u201cBrexit\u201d strategy for the U.K. (for a more thorough analysis, read this <a href=\"https:\/\/www.pbs.org\/newshour\/world\/how-brexit-became-a-glass-cliff-for-theresa-may\" target=\"_blank\" rel=\"noopener noreferrer\">PBS article<\/a> from April 2019).<\/p>\n<h2><span style=\"font-size: 12pt;\"><strong>What Causes the Glass Cliff and the Resulting Saviour Effect?<\/strong><\/span><\/h2>\n<p>During tumultuous times, women and minorities are often chosen as leaders. This is often because a company or a country is looking for something or someone novel to represent a bold, new direction that will help it regain its footing. The symbolism is important because it\u2019s consistent with the stereotype that women are usually comforting and nurturing during difficult times.<\/p>\n<p>Although these roles are easy to see and classify as risky, women, people of colour and other underrepresented groups often accept these promotions because they have far fewer leadership opportunities. They soon find they\u2019re unable to gain access to the support that they\u2019ll need to beat the odds. Examples of this lack of support are discussed in this March 2019 article: \u201c<a href=\"https:\/\/www.pri.org\/stories\/2019-03-28\/glass-cliff-puts-women-power-during-crisis-often-without-support\" target=\"_blank\" rel=\"noopener noreferrer\">The \u2018Glass Cliff\u2019 Puts Women in Power During Crisis \u2014 Often Without Support.<\/a>\u201d<\/p>\n<p>On the other hand, \u201cmen are more willing to turn these jobs down because they are likely to get a better opportunity, women or minorities often cannot afford to do the same (<a href=\"https:\/\/www.pbs.org\/newshour\/world\/how-brexit-became-a-glass-cliff-for-theresa-may\" target=\"_blank\" rel=\"noopener noreferrer\">PBS, April 2019<\/a>).\u201d<\/p>\n<h2><span style=\"font-size: 12pt;\"><strong>Step Aside, the Saviour Is Here<\/strong><\/span><\/h2>\n<p>When these female or minority leaders fail, odds are very good that a man will step in to fix the situation and tie up loose ends. This has a name \u2013 it\u2019s called the <strong>saviour effect<\/strong>.<\/p>\n<p>When \u201ca woman has been given the chance to resolve the crisis and is perceived to have failed, voters or corporate board members are more likely to choose what they see as the safe option: a white man.\u201d We\u2019ve seen this play out at Yahoo!, Toys R Us, Lucent Technologies, Hewlett-Packard and many other examples (this <a href=\"https:\/\/www.theguardian.com\/sustainable-business\/2014\/aug\/05\/fortune-500-companies-crisis-woman-ceo-yahoo-xerox-jc-penny-economy\" target=\"_blank\" rel=\"noopener noreferrer\">2014 article from The Guardian<\/a> provides more details and references about the saviour effect).<\/p>\n<p>Even though there\u2019s some systemic unfairness that\u2019s built into most of these circumstances, the fact that there are more men in the leadership pipeline also means that they\u2019re more likely to become the saviour based on statistics alone.<\/p>\n<p>To say that the stakes are high for whoever steps in behind PM Teresa May is a gross understatement.
